Adjustment is wrong, or there is a serious issue in your gearbox. Get a service manual and follow the directions for the full linkage setup to be sure that is set correctly. I wouldn't use the engine again until this is sorted - the gearbox is far more expensive to repair or replace than the cost of a manual and some preventative maintenance.
If there is a significant amount of metal in the gearbox oil then there is already damage, and further servicing other than adjustment may be required.
